2024 의료 공백 상황에서 전담간호사가 경험하는 역할 변화와 적응: 현상학적 연구

목적: 본 연구는 2024년 의료인력 부족 상황에서 한국의 진료보조인력이 겪은 삶의 경험을 탐색하고, 그들이 급변하는 역할에 어떻게 인식하고 적응해 나갔는지를 살펴보고자 한다. 특히 진료보존인력으로서 마주한 도전과 그 과정에서의 전문적 성장에 주목하였다. 방법: 본 연구는 Colaizzi의 방법을 적용한 현상학적 질적 연구로, 2024년 9월 25일부터 2025년 2월 1일까지 서울 소재 상급종합병원에서 근무 중인 진료보조인력 15명을 대상으로 심층면담을 실시하였다. 수집된 자료는 주제 분석을 통해 해석하였다. 결과: 총 4개의 주요 주제군이 도출되었다: (1) 업무 환경 변화와 삶의 질 저하, (2) 직업 정체성의 혼란과 역할 갈등, (3) 자율성과 소진이 공존하는 역할 확대의 이중성, (4) 개인적 대처 전략과 제도적 지원 요구. 참여자들은 신체적·정서적 피로감을 호소했으나, 동시에 진료 결정에의 적극적인 참여, 환자와의 관계 향상, 전문직으로서의 정체성 강화 등을 경험했다고 진술하였다. 결론: 의료인력 위기 상황 속에서 진료보조인력은 확장된 책임을 수용하며 핵심적인 의료 제공자로 자리매김하였다. 큰 부담을 감내하면서도 개인적·전문적 성장을 경험하였으며, 이들의 역할을 안정화하고 장기적 의료성과를 향상시키기 위해 제도적·법적 지원이 필수적이다. Purpose: This study explored the lived experiences of physician assistants (PAs) in Korea during the 2024 medical workforce shortage, focusing on how they perceived and adapted to their rapidly changing roles. The study investigated both the challenges PAs faced and the professional growth they experienced throughout the adaptation process. Methods: A phenomenological qualitative design was applied using Colaizzi’s method. In-depth interviews were conducted with 15 PAs at a tertiary hospital in Seoul between September 25, 2024 and February 1, 2025. Data were analyzed thematically. Results: Four major theme clusters emerged: changes in work environment and quality of life, role conflict and ambiguity in professional identity, dual aspects of role expansion including autonomy and burnout, and coping strategies and structural policy demands. Participants reported physical and emotional strain, but also described greater involvement in care decisions, improved patient relationships, and a stronger sense of professional identity. Conclusion: Amid the medical staffing crisis, PAs adapted to their expanded responsibilities and became key healthcare providers. While facing substantial burdens, they simultaneously experienced personal and professional growth. Institutional and legal support is essential to stabilize their roles and improve long-term healthcare outcomes. KCI Citation Count: 0
